CASE INTRODUCTION

 

Case describes the ways of handling different kinds of personality in an organization. Not only the personality of the employee affects the business but the personality of the entrepreneur also affects the organization’s growth.


PROBLEM

First example was Apple computer which motivate employee by making them wear T-shirt saying that “90 hours a week and loving it”. This influenced many employees work for double or triple time. They connected employees through PCs, cellular phones, pagers & other devices. The company emphasize on the personality who can work around the clock. Another entrepreneur Wayne Huizenga a self-made billionaire. He started out with a partner in the garbage collection business. Wall Street does not give right response. In 1971 his first stock was to raise mere $5 million, when he left the firm in 1984 the market value of the firm was $3 billion. Then he entered into blockbuster entertainment where he started the movie rental business. He along with his partner bought the company for a mere $ 18.5 million, there sales took off from $43 million to $2 billion annually. He had put another billion dollars in his pocket by selling his company to Viacom in 1994. Now he started a new business venture, including a garbage collection company, a security alarm firm & a used car operation. He was sure of his idea that people will buy used cars as the new car prices are raising up so quickly, investing in the second hand market will bring big profit for them. Last Steve Wynn of mirage Resorts. His company was recently listed as one of fortune’s 10 most admired firms in America. He was having image of an optimistic & wants his people to be the same as he is. His strategy was to keep everybody happy. He honored employee of the year at party, where he brought in George & Barbara Bush to congratulate the employee. He considers putting money for the party was an “investment”.


ANALYZE THE CASE

Downsizing of Apple computers creates insecurity amongst the employee which leads their workers to work hard. To encourage them to work more they use slogan t-shirts in which slogans like “90 hours and loving it” is written. Apple computers hired only those people who are willing to work hard. Giving employees cell phones, pagers, pc’s helps employee to work even from the home and hence Apple employee working hours is increased. By choosing the hard working personality they are able to get the desired results without taking serious steps for motivating the employees. Job satisfaction of the employees will happily contribute to the organization positively and effectively also, organizational commitment of the employees will play major role. If employees are well committed in to the organization, they will do their best to the organization in a happily and positively. As stated in the case, managements try to select the employees with personality to work long hours when requiting the new employees so they don’t need to do much to change employees’ attitudes to work around the clock since when they apply the job they are ready to work long hours. 

Wayne Huizenga was having strong self-belief. In case of Huizengia, he seems to be an extremely confident and have a load of self-belief in what he is doing. He has taken right business decisions at right time. For an outsider it seems that luck has played major role in his progress. But for us he has taken calculated risks and all those decisions have been proved correct. When he started his garbage collection business he knows that he can beat his competitors. He strongly believes in his self-concept and when the Wall Street did not gave him the right response he do not bother about it. Ultimately, he gets the desired response. After garbage business he started movie rental business which was also a hit. It is because he knows that his strategy will work. He showed the same attitude with garbage Collection Company, security alarm firm & a used car business and gets the desired response. He works for the self-esteem and his attitude that he can bear loss for his own decisions make him strong enough to follow his own strategy. He is self-driven; highly motivated person who has been very successful whatever he has done up to now. But that does not mean, that there is a guarantee that he will not fail in his future business venture. If there happened to be a failure, his self-confidence will start deteriorating and self-doubts will start creeping. 

Steve Wynn was an optimistic person and he wants his employee to be optimistic as well. In order to make them optimistic he works for their job satisfaction. His words “if you see a hotel guest with tiniest frown on her face, don’t ask a supervisor, take care of it. Erase the charge, send the dinner back, and don’t charge for the room” gives his employee high degree of job satisfaction. He gave employee of the year award to one of his employee on the party where the George and Barbara bush presented the award. Moreover, he thinks his expenses on motivating the employee is the investment and hence Mirage Resort is in list of fortune’s top 10 most admired firms. In the third case, as rightly pointed out by someone, it is transformational leadership.

 

BOUNDARY LIMITS

The particular case included three different situations. First case describes the employees with behaviour of working hard & long hours in their organizations like apple computers. Second case describes the self-concept and self-esteem personality of successful entrepreneur Wayne Huizenga. The final situation is about leadership and motivational style of Steve Wynn at Mirage Resorts for make their employees happy and tightens organizational commitment. The entire sample in this case is belongs to the only 3 different organizations and belongs to same geographical area.

 

POSSIBLE SOLUTIONS AND EVALUATION

Apple computers 

Solution 1: Because of downsizing of apple computers survivors has no other option except working hard and long hours to protect their job. 

Merit: Prevent downsizing of the firm. Managements try to select the employees with personality to work long hours when requiting the new employees 

Demerit: If the applier doesn’t have the personality to work round the clock, he is unable to applying for a job here. And also workers will stress and withdrawal behaviour may occur. 

Solution 2: The management also has big role to change workers perception to work hard and long hours otherwise workers will stressed and withdrawal behaviour may occur. As stated in the case, apple computer workers wearing the t-shirts that proclaim “90 hours a week and loving it!” is a kind of management actions will help to change their workers personality, perception and make positive attitude on working hard and long hours. 

Merit: Change workers personality, perception and make positive attitude on working hard and long hours. 

Demerit: Workers will stress due to long hours. 

Solution 3: Also they provide mobile phones, pagers and computers to their workers for telecommuting. This will helps to balance their work- life balance. The motivation factors of the organization will be most important for retain the workers and encourage them to work hard and long hours in an effective manner with positive attitudes.

Merit: Providing telecommunication facilities will helps to balance employees’ work- life balance. Increase effectiveness and efficiency of the firm. 

Demerit: High cost.


Huizengia case 

Solution 1: He has taken right business decisions at right time and also he showed the same attitude with garbage Collection Company, security alarm firm & a used car business and gets the desired response. After garbage business he started movie rental business which was also a hit. It is because he knows that his strategy will work.

Merit: Identifies new investment opportunities at the right time and he is risk taker.

Demerit: High risk of higher investment opportunities.


Steve Wynn case

Solution 1: He gives his employee high degree of job satisfaction. For example: His words “if you see a hotel guest with tiniest frown on her face, don’t ask a supervisor, take care of it. Erase the charge, send the dinner back, and don’t charge for the room”

Merit: Satisfies customers and his employees.

Demerit: High cost.

Solution 2: He gave employee of the year award to one of his employee for motivate his employees.

Merit: Motivation of employees.

Demerit: He gave employee of the year award to one of his employee on the party where the George and Barbara bush presented the award. It costs lots of money for the party.


SELECTION OF THE BEST SOLUTION

To encourage employees of the Apple computers managers introduce the slogan t-shirts in which slogans like “90 hours and loving it” is written. So Apple computers hired only those people who are willing to work hard. Also they provide mobile phones, pagers and computers to their workers for telecommuting. This will helps to balance their work- life balance. The motivation factors of the organization will be most important for retain the workers and encourage them to work hard and long hours in an effective manner with positive attitudes.

SOLUTION
